    After starting AshimHub and re-entering the hiring market in Kolkata from a candidate’s perspective, one thing became brutally clear: Kolkata does not have a talent problem. It has a hiring maturity problem. Many small and mid-sized companies are still operating with outdated, heavily manual recruitment practices while expecting candidates to match modern corporate standards instantly.(Ask me if you want the name of companies) The result? A massive disconnect between: Job Descriptions and actual work. Required experience and offered salary. Expected skills and business readiness. Candidate capability and hiring evaluation methods. In many small to mid sized companies: (As per my experience) One JD is written for 2–3 different roles combined together. HR teams often screen profiles without understanding transferable skills. AI tools and structured ATS systems are still barely used. Immediate joiners are treated as “best fit” regardless of long-term alignment. Communication between HR and hiring managers is frequently inconsistent. Interview expectations change midway through the process. Candidates are rejected over keywords instead of practical capability. Salary discussions are benchmarked on outdated local standards while expectations are set at metro-city levels. Another uncomfortable truth: Communication standards in many smaller organizations here are far below structured corporate environments.Sometimes the people taking interviews themselves lack the communication, structure and professional interviewing standards expected in mature corporate environments. Professionals coming from established corporates often experience: Unclear interview processes. Last-minute interview scheduling. Inconsistent communication after rounds. Role confusion during discussions. Poor candidate experience handling. HR conversations lacking role understanding or business clarity. Meanwhile, candidates are evolving faster than the ecosystem itself: Professionals are learning AI and automation independently. Remote jobs are redefining compensation expectations.     We trusted our network too much. Here's what it cost us. A few years ago, our team was hiring for a senior role. Within days, a trusted employee referred someone - a friend, highly spoken of, great personality. We fast-tracked them. Skipped a few screening steps. After all, it was a referral. How wrong could we go? Very wrong, as it turned out. Within 3 months, performance issues surfaced. The role needed skills the candidate simply didn't have and our rushed process had missed every red flag. We had to restart the search. Lost 5 months in total. And strained a long-term employee relationship in the process. What HR learned from this: → Referrals open the door. They don't replace the process. → Every candidate — regardless of source — deserves the same structured evaluation. → Loyalty to the referrer should never override objectivity. → A referral is a warm lead, not a guaranteed fit. Today, every candidate — referral or not — goes through the same process. It's not about distrust. It's about fairness and getting the right person in the right role. It raises hard questions about workplace safety, trust in reporting mechanisms, HR accountability, and whether employees feel protected when they speak up. My take from a talent and workplace perspective: 🔴 Compliance alone does not create safe workplaces. What concerns me most is this: Many companies assume “it can’t happen here.” That assumption is often where risk begins.     The TCS Nashik case is not an “incident.” It is an indictment of failed systems. The accused publicly named in reports — Asif Ansari, Shafi Sheikh, Shah Rukh Qureshi, Raza Memon, Tausif Attar, Danish Sheikh, and Nida Khan — have faced arrests, suspensions, and an ongoing investigation. Reported status is evolving. But let’s be brutally honest: This didn’t begin when arrests happened. It began the moment warning signs were ignored. It grew when complaints allegedly failed to trigger protection. It deepened when systems designed to safeguard employees appeared unable to stop escalation. That is not a PR problem. That is institutional failure. If even one employee fears retaliation for speaking up, your culture is broken. If compliance exists only on paper, your governance is broken. If leadership reacts only after public outrage, your accountability is broken. Suspensions are not reform. Internal probes are not justice. Damage control is not leadership. Corporate India needs to stop worshipping brand reputation while neglecting employee safety. The real question is not “What happened at TCS Nashik?” The real question is: How many organizations have similar risks hiding behind polished values statements? This case should terrify every CHRO, every CEO, every Board. Because if your systems protect the institution faster than they protect people, you don’t have ethics.
